Abstract

Purpose : A descriptive study was conducted to investigate the effect of empowerment on job satisfaction and organizational commitment as perceived by nurses.

Methods : The data were collected from October 10 to October 28, 2005 using a structured questionnaire and analyzed with ANOVA and Pearson¡¯s correlation coefficient in SPSS 12.0 Windows program.

Results : The degree of empowerment as perceived by nurses is 48.59 out of 70. Among the subjects¡¯ characteristics that were used, age(F-2.509, p<0.05), educational background (F-13.313, p<0.05), grade(F-3.609, p<0.05), commission origin(F-5.070,p<0.05), and status of application for long-term service(F-11.153, p<0.05) to be nursing officials showed differing levels in degrees of perceived empowerment. Among the subjects¡¯ characteristics, the grade(F-4.19, p<0.05), and status of application for long-term service (F-10.54, p<0.001), to be nursing officers showed differing levels in the area of job satisfaction. Among the studied characteristics, educational background(F-4.579, p<0.05), grade(F-4.489, p<0.05), and status of application for long-term service (F-12.998, p<0.001) to be nursing officers showed differing levels in the area of organizational commitment. Perceived empowerment has a positive effect on overall job satisfaction(R©÷=0.379, F-68.116, p<0.001) and organizational commitment(R©÷=0.384, F-129.671, p<0.001). The above result shows that the perception of empowerment improves levels of job satisfaction and organizational commitment. This indicates that when authority or power is distributed equally among organizational members and the goal or purpose of the mission is important in terms of employees¡¯ personal values, organizational members reported being satisfied with their job process and were committed their organization. Studies on empowerment as part of a strategy to increase work performance and a further study on the relationship of empowerment to organizational commitment are needed.
